What it means to grow leaders differently

Developmental psychology shows that leaders grow in two distinct but interdependent directions: horizontal and vertical.

There are two types of leadership development:

Horizontal development builds what leaders know and can do.

Vertical development expands how leaders think, perceive and respond—particularly under pressure, uncertainty and complexity.

Here the metaphor is while horizontal development adds more water to the cup, vertical development expands the size of the cup itself – increasing its capacity, expanding leadership range and supports long-term organisational growth.

While technical skills get the job done, its leadership capacity is what drives innovation and performance.

Leader Formation supports developmental growth through three interwoven elements:

Developmental clarity

Understand how you are leading now—and what your next stage of growth requires.

We begin by helping leaders see more clearly how they interpret their role, relate to others, make decisions, and respond to pressure.

Challenges that feel repetitive—such as conflict, over-responsibility, avoidance, frustration, or feeling stuck—can often point to a deeper developmental edge.

Using evidence-based assessment tools and guided reflection, we help leaders identify:

  • Current leadership strengths and capacities
  • Recurring patterns and automatic responses
  • Hidden assumptions shaping behaviour
  • Areas where existing ways of leading may no longer be enough

This gives leaders a clearer and more meaningful focus for their development.

Formation Practices

Build the presence, awareness, and steadiness needed to lead well under pressure.

Leadership Formation goes beyond teaching new behaviours. It strengthens the inner capacity from which effective leadership arises.

Leaders develop practices that help them notice what is happening within themselves, regulate their reactions, remain open under pressure, and respond with greater clarity and choice.

Practices may include:

  • Reflective practices that strengthen self-awareness
  • Somatic awareness and nervous-system regulation
  • Conscious Leadership frameworks
  • The iEQ9 Enneagram, used to distinguish habitual personality patterns from deeper presence and choice

These practices help leaders become less reactive, more grounded, and more capable of responding constructively in demanding situations.

Coached Integration

Apply insight to the real challenges of leadership.

Insight is valuable, but leadership changes when new awareness is practised in real situations.

Through one-to-one coaching, leaders work directly with the current challenges of their role, including:

  • Conflict and difficult relationships

  • Decision-making under pressure
